Abstract

Leadership, culture and agile project management: Antecedents of psychological empowerment in organizations – A meta-analytic perspective.

Psychological empowerment has become a popular construct in organizational research and practice. According to the New Work barometer, it is seen as a main goal of New Work processes in German companies. Psychological empowerment consists of four work-related cognitions: competence, meaning, self-determination, and impact (Spreitzer, 1995). It has many positive consequences for organizations and employees (Seibert et al., 2011). In this keynote, antecedents of psychological empowerment are presented. For example, leadership ranks high among the best predictors of employees’ psychological empowerment, yet little is known about which leadership styles prove more effective than others. A meta-analysis is presented investigating the effects of four leadership styles on psychological empowerment. More specifically, we test whether empowering leadership evokes more psychological empowerment than transformational leadership, servant leadership, or transactional leadership. In a second meta-analysis, we analyzed the effect of agile project management on psychological empowerment and other variables such as job performance and innovative work performance. In both meta-analyses, we also investigated the effects of several moderators on the relationships: country culture (power balanced freedom (PBF)), study design (cross-sectional vs. multi-wave studies) and publication status (published vs. unpublished). Finally, based on four new studies, data is presented how organizational culture can stimulate psychological empowerment.
